5130.1 | Success??? | WHTAIL::TALBOT | | Wed Feb 12 1997 14:35 | 9 |
| The "success share" issue has been clobbered to death in the past.
If you are expecting a payout anytime soon, all I can say to you is
good luck. I personally, would rather be somewhat surprised to see
it versus waiting week to week expecting it. My guess is, and only
a guess, there will probably be some bomb dropped around the time of
the current quarters' earnings announcement that will negate any such
payout. Anyway, MHO

| SuccessShare is given by territory or in our case by organization (MCS
Corporate).
I received a message from Peter Mercury yesterday informing that we met the
target profit and customer satisfaction goals, therefore
we will be getting the mid-year bonus (0.75% of salary) on February 20th,
So I would assume that the other MCS groups should be hearing something
soon.

P.S. I already have a set of golf clubs on order :-)

| Those of us who are part of territory orgs are really pleased that some
Corp org staff may be in receipt of payments in the near future.
In the territories we may, perhaps, get a payment for FY97 between
October '97 and January '98 - when you can share our joy.
In the meantime pardon me if I can't get excited or sympathetic over
complaints about delays in your mid-year payments.

re .3 If I understand the base note... I think the 'complaint' is
the lack of timely communications concerning specifics...
The dangling carrot is beginning to appear as yet another mirage. You
know, a little like on time performance reviews and salary actions for
folks who consistently bust their @** each and every week, year in,
year out as does the base noter.
The issue is, we're told to expect a action, i.e. Ms. Wallace stated
in a November email message;

To: See Below
I am very pleased to announce the approval and implementation of
the U.S. AMCS FY97 SuccesSharing Program. We have made some
positive changes in our program this year with the measurement
at the CBD level, and improvements in the milestone and Customer
Satisfaction payment dimensions. I believe SuccesSharing
will be a major element in sharing the rewards for achieving our
customer and stakeholder objectives for FY97. I know how difficult
this past year has been for DIGITAL and MCS, however I expect that
this year will provide the opportunities for more favorable
achievement of our business goals.
All AMCS U.S. employees are eligible for SuccesSharing unless you
receive a communication over the next two months on eligibility in
another AMCS program. Eligibility is limited to one program.
SuccesSharing is based on Contribution Margin and Customer
Satisfaction goals, as was last year, but at different organization
levels for different groups. FY97 SuccesSharing basic objectives are:
- Reward the group/team efforts in achieving and "beating"
the business objectives
- Increase teamwork and employee involvement
- Improve business and individual practices for profitability
and future growth of our business
You will be receiving a brochure that explains how the incentive
program works. In addition your local managers will receive further
information to announce the program and answer questions.
Please remember that we are all customers of each other. The
quality and timing of our responsiveness in Services will make
the difference that will effect the loyalty of our customers,
our profit and contribution to the company, and our growth as a
business. SuccesSharing is part of sharing the success of your
group's performance to our business objectives. Let's work as
a team and make FY97 an extremely successful year.
Happy Holidays to you and your families

Then in December we received the following;
++++++++++++++++++++++++++++++++++++++++++++++++++++++++++++++++++++++++++++++++
From: DECATL::"[email protected]"
To: @all_csc, @alloc
CC: M_WISLER@DEC:.alf.decatl
Subj: FY97 SUCCESSHARE Program
Dear Team,
In the next two weeks you will be receiving detailed information regarding
the FY97 SuccesShare Program. I wanted to let you know that, based on our
proposal, the CSC criteria for qualification will be based on the
achievement of the US Contribution Margin & the CSC Per Event Customer
Satisfaction Survey. There will be milestone payouts to each qualifying
part of MCS after the second quarter. Based on this year's financial
outlook, our opportunity for qualifying is excellent. As you know, the
higher the margin contribution performance and customer satisfaction, the
higher our payout will be. The measurements of success are very fundamental
and focus on the entire team being successful supporting our customers as
well as ensuring that the interests of our shareholders are met.
Please make sure that you play your part. There are many ways to ensure
success. Leveraging new business opportunities (new sales, upselling, etc.)
is one of them. Ensuring we anticipate the needs of our customers by
understanding their environment and working with our Territory partners to
craft solutions that meet the customers' needs is another. But - most of
all, being true service professionals who care about our customers, who
understand the importance and value of our commitment to deliver what we
sell with the highest level of quality, is the true key to success.
I hope we will help maximize the CSC and MCS SuccesShare payout this year
proving that there is money to be made in being excellent!
Best regards,
Elizabeth

I regret that the territories are not to receive anything before
'98-ish. It sounds as if little has changed since I was in the
field. But your sympathy/sarcasm are mis-directed, not to mention
unwanted.
The base noter is a grunt like myself and was asking a question of
the community at large because, apparently management has nothing to
share on the topic at this time (well over half way thru Q3).
Anyone with any knowledge to share on the particulars of the plan,
which is the question the base noter asks, will be well received.
Slamming the base noter for asking is not.

....Dang,....I got a $25.00 and a $10.00 dollar American Express gift
just last year. The amount was reported to the IRS as my social
security number was required as collateral before I could acquire the
checks. Don't misunderstand me I'm not ungrateful, however even as a
field servant 35 skins is not "point something percent" of my yearly
salary.

P.S. The merchants out here in LALA land examined the checks as if they
were some of that yang money before they reluctantly cashed them.

In MCS sales, every month there is a commission check, if you've earned
it. Or supposed to be.
MCS sales has not received commission on sales for Q2. Some folks
are owed quite a large sum. This is not a bonus or profit sharing.
This is basic compensation. Not being paid. There is no indication of
when the checks will be forthcoming.

| I wanted to reply to this note, because so often all that we
hear in here is the negative..the bitchin' and moanin'..then
no follow-up. (I tried earlier to mail the basenoter directly,
but didn't have any luck).
SuccesSharing, in MCS, is a very well run program, with an
organized, considerate, and thorough program manager. Because
MCS is such a large organization, working to ensure that
SuccesSharing is effective and successful is a big job for
him.
Effective communication is of the highest priority to him,
and thus we undertook the following to keep employees
informed: the week before Christmas a brochure was mailed
to AMCS employees explaining the entire program, the eligibility
criteria, and the amount of the awards to be paid out based
on specific (WRITTEN_DOWN_IN_BLACK_AND_WHITE) goals that the
organization needs to meet over the course of the fiscal year,
and the timing of the two payouts.
(I, personally, have not seen another organization who prints in
black and white what the goals are while there's still time for
an employee to contribute to reaching those goals, or anything
explaining in as much detail how their SuccesSharing programs work.
There is even a web site for Digital folks to access. I'm not
good with this, but I found it by going the to the AMCS homepage,
then doing a search, using "successharing" as the key-word. Now,
if that's not getting the message out there, I don't know what is).
Then, once the final results for Q2-end were known, and we knew
who of the entire AMCS population would be eligible for the mid-year
payout based on those results, a memo was sent to the AMCS employees
who would be receiving a SuccesSharing check. The checks were
then in employees hands the following week.
Of course, readers of this note, were left hanging. No one in AMCS
took the time to say "Hey, wait, I got my check. The program worked."
I think I need coffee now :-)

I was tempted to enter a note about this but didn't...
I had gotten a plain ol' envelope in the mail that looked like the typical junk
mail I so oftern receive. No indicatiuon anywhere on it of who it was from.
As I was carrying it to the watebasket to throw it out I decided to take a
peek, just to see who would be so stupid to send out a piece of mail with no
meaningful return address.
lo and behold, it was my MCS success share brochure! I wonder how many people
threw it out without ever opening it as I almost did...

I think you can win here but it's going to take some consistent effort,
plus learning from your mistakes. At this point, most of the workforce
is so jaded and disgusted by management that it's going to take some
real effort to turn things around.

The folks I've known in my 23 tenure that have learned from their
mistakes made them a valuable commodity. Most of em were let go.
The managers that seem to make bondhead decision after bonehead
decision are considered an asset and held on to! The ones that
fail misurably ie: Sid Ferales (When he hired on, the troops
were pi$$ed, after he's gone, most of the people are STILL PI$$ED!)
and I'm sure he got a pretty whopping parachute, right Bob?
There are two sets of rules in Digital, and the 'don't do as I do,
do as I say' crowd has the upper hand......FOR NOW.
Tough crowds don't just happen. There tough cause the majority
of management in this company has made them that way!
Maybe that's the problem. We got too many 'managers', and not nearly
enough 'Leaders'.

| SuccessShare doesn't work as well as .11 would have you believe. First
of all, SuccessShare is for Digital Services, not just MCS. Everyone in
Digital Services received the aforementioned e-mail regarding the
program, which also indicated that there was a second program for
"management", and individuals could be a member of one or the other
program, but not both. EVERYONE received the message about the Q2
payout and when to expect a check. Unfortunately, not all people who
were part of the "management" program had been so informed, so they
believed they were part of the non-management group. When their checks
DIDN'T arrive as indicated, a lot of confusion followed. So I would
recommend that whoever is in charge of sending the messages via Readers
Choice, make sure that the recipients are actually part of the program
you're talking about and save a lot of confusion in the future.
